The organization would benefit from strengthening leadership alignment and consistency in how teams and departments are guided and supported. The Learning and Development function is in place, though there appears to be an opportunity to expand its impact in supporting staff training and equipping departments with the tools needed for success. In some cases, individuals are placed into leadership roles without a clearly defined framework for preparation or ongoing development. This can contribute to challenges such as departmental misalignment, unclear expectations, variability in work quality, and limited visibility into career progression opportunities. There does not appear to be a clearly defined or transparent pathway for advancement into AVP, VP, or SVP roles, which may create perceptions of inconsistency in how advancement decisions are made. There is an opportunity to further elevate customer experience as a central organizational focus. Workplace professionalism and boundaries could be reinforced to ensure a consistent and equitable environment across teams. Operational clarity is an area for improvement. Staff responsibilities can shift without sufficient communication or context, which may lead to confusion in day-to-day expectations. Employee concerns shared with management are not always consistently escalated through formal channels such as Human Resources, which may impact trust and resolution effectiveness. Exit interviews are conducted; however, there appears to be an opportunity to more systematically analyze and act on this feedback to better understand and address drivers of employee turnover. While the organization’s mission is strong, execution could be strengthened through more consistent follow-through and implementation planning. External consultants are sometimes engaged to provide recommendations, though there may be opportunities to ensure clearer action plans and to more fully leverage internal staff expertise. There appears to be a gap between executive-level visibility and frontline operations. Strengthening communication and feedback loops may help ensure that key challenges are identified and addressed more effectively. Additionally, there are areas where enhanced focus on regulatory compliance—particularly in mortgage processes and grant management—could help ensure alignment with requirements and improve overall outcomes.
